Abstract

This study examines the role of Green Human Resource Management (GHRM) in enhancing Sustainable Performance within a public broadcasting institution, focusing on the mediating role of Green Competencies and the moderating effect of Green Skills. Grounded in the Ability–motivation–opportunity (AMO) framework, this study uses SmartPLS 4 to analyze data collected from 162 employees of TVRI, Indonesia's national public broadcaster. The results show that GHRM has a positive and significant effect on Sustainable Performance, both directly and through Green Competencies (β = 0.251; p = 0.0419), although the effect sizes remain modest. Green Skills significantly moderated the relationship between GHRM and both Sustainable Performance (β = 0.207; p = 0.046) and Green Competencies (β = 0.191; p = 0.031), reinforcing their strategic importance in translating HR policies into measurable environmental outcomes. The findings contribute theoretically by positioning Green Competencies as both outcomes and mechanisms within sustainability-focused HR models and offer managerial insights for integrating green HR practices into public sector strategies. The limitations and directions for future research are also discussed.
